본 연구는 학교상담자의 평가염려 완벽주의와 소진 간의 관계에서 내면화된 수치심의 매개효과와 수퍼비전 관계의 조절된 매개효과를 검증하고자 수행되었다. 전국 초․중․고등학교에 재직 중인 학교상담자를 대상으로 설문을 실시하고, 수집된 자료를 SPSS 29.0 및 PROCESS macro(4번, 7번 모델)를 이용하여 분석하였다. 분석 결과, 평가염려 완벽주의와 소진 간에는 정적 관계가 있었으며, 평가염려 완벽주의와 소진의 정적 관계를 내면화된 수치심이 매개하는 것으로 나타났다. 또한, 수퍼비전 관계는 평가염려 완벽주의와 내면화된 수치심의 관계 및 평가염려 완벽주의가 내면화된 수치심을 매개로 소진으로 가는 간접 경로를 조절하는 것으로 나타났다. 구체적으로, 평가염려 완벽주의가 높을수록 내면화된 수치심이 높고, 높은 수준의 내면화된 수치심은 높은 수준의 소진으로 이어졌다. 또한, 학교상담자가 수퍼비전 관계를 긍정적으로 인식할수록, 평가염려 완벽주의가 내면화된 수치심을 매개로 소진에 영향을 미치는 간접효과는 약화되는 것으로 나타났다. 연구 결과를 바탕으로 평가염려 완벽주의가 높은 학교상담자의 소진을 예방하기 위한 개입방안과 본 연구의 한계점 및 추후 연구 방향을 제시하였다.
This study examined the mediating effect of internalized shame and the moderated mediating effect of the supervisory relationship in the association between evaluative concerns perfectionism and burnout among school counselors. Of the 195 school counselors who participated in the survey, data from 189 were included in the final analysis. Data were analyzed using SPSS 29.0 and the PROCESS Macro (Models 4 and 7). The results indicated that evaluative concerns perfectionism was positively associated with burnout, and this association was mediated by internalized shame. In addition, the supervisory relationship moderated both the path from evaluative concerns perfectionism to internalized shame and the indirect path from evaluative concerns perfectionism to burnout through internalized shame. Specifically, higher evaluative concerns perfectionism predicted greater internalized shame, which in turn predicted higher burnout; however, a more positive supervisory relationship weakened this indirect effect. Implications of the findings, research limitations, and directions for future research are discussed.
