본 연구는 감정노동과 우울 간의 종단적 관계에서 직무소진과 조직요인의 역할을 통합적으로 검증하고자 하였다. 이를 위해 감정노동자 412명(남성 149명, 여성 263명; 연령 M=33.07, SD=6.76)을 대상으로 약 1년 6개월 간격으로 두 차례(T1, T2)에 걸쳐 감정노동(T1), 직무소진(T1), 우울(T2), 조직요인(감시․모니터링, 지지․보호체계 결여; T1)을 자기보고식 질문지로 측정하였으며, 감정노동이 우울을 예측하는 모형에서 직무소진을 매개변인으로, 조직요인을 조절변인으로 하는 조절된 매개분석을 실시하였다. 분석 결과, 감정노동과 우울의 관계에서 직무소진의 매개효과가 유의하였다. 또한 감정노동과 직무소진 간의 관련성은 감시․모니터링 수준이 높을수록 강화되었으나, 지지․보호체계 결여 수준이 높을수록 오히려 완만해지는 양상이 관찰되었으며, 이러한 조절로 인해 감정노동이 직무소진을 거쳐 우울에 이르는 조건부 간접효과의 크기도 조직요인 수준에 따라 달라졌다. 이때 우울에 대한 감정노동의 직접효과는 유의하지 않았다. 이러한 결과는 감정노동이 직무소진을 거쳐 우울로 이어질 수 있으며, 이 과정의 강도가 조직의 관리 및 지원 환경이라는 맥락적 조건에 따라 달라질 가능성을 시사한다. 본 연구는 감정노동자의 정신건강 보호를 위해 조직환경 조성이 필요하다는 근거를 실증적으로 제시하였다는 점에서 실용적 함의가 있다.
This study examined the roles of burnout and organizational factors in the longitudinal relationship between emotional labor and depression. A total of 412 emotional labor workers (149 men, 263 women; Mage = 33.07, SDage = 6.76) completed self-report measures of emotional labor, burnout, depression, and organizational factors - organizational surveillance and monitoring, and the lack of a supportive and protective system within the organization - at two time points approximately 18 months apart. A moderated mediation model was tested with burnout (T1) as the mediator and the organizational factors (T1) as moderators. Burnout significantly mediated the longitudinal association between emotional labor and depression, whereas the direct effect was not significant. Organizational surveillance and monitoring strengthened the association between emotional labor and burnout, whereas the lack of a supportive and protective system weakened it. The indirect effect of emotional labor on depression through burnout therefore varied across levels of the organizational factors. These results suggest that emotional labor may be associated with subsequent depression through burnout and that this process unfolds differently depending on the organizational context. The study underscores how much organizational environments matter in understanding and safeguarding the mental health of emotional labor workers.
