본 연구는 군 상담관의 직무 자율성과 소진 간의 관계에서 직무 스트레스의 매개효과와 전문직 정체성의 조절된 매개효과를 검증하였다. 이를 위해 현직 군 상담관 315명을 대상으로 직무 자율성, 소진, 직무스트레스, 전문직 정체성을 측정하였으며, SPSS 29.0.0과 PROCESS MACRO를 사용해 분석하였다. 연구결과 첫째, 군 상담관의 직무 자율성은 소진에 부적 영향을 미쳤다. 둘째, 직무 자율성과 소진 간의 관계에서 직무 스트레스는 부분매개하였다. 셋째, 전문직 정체성은 직무 스트레스와 소진 간의 관계를 유의하게 조절하였다. 넷째, 직무 자율성과 소진의 관계에서 전문직 정체성으로 조절된 직무 스트레스의 매개효과가 유의했다. 본 연구는 군 상담관의 소진에 영향을 미치는 요인을 확인하고, 군 상담관의 소진을 예방하고 이들의 심리적 건강을 지속적으로 유지하기 위한 조직 수준의 개입 방안과 정신건강 증진 전략을 마련하는 데 근거를 밝혔다는 점에서 의의가 있다.
This study examined whether job stress mediates the relationship between job autonomy and burnout among military counselors and whether professional identity moderates that mediated pathway. A total of 315 currently employed military counselors completed measures of job autonomy, burnout, job stress, and professional identity, and the data were analyzed with SPSS 29.0 and the PROCESS macro. The results were as follows. First, job autonomy negatively predicted burnout among military counselors. Second, job stress partially mediated the relationship between job autonomy and burnout. Third, professional identity significantly moderated the relationship between job stress and burnout. Fourth, professional identity also significantly moderated the mediating effect of job stress on the relationship between job autonomy and burnout. By identifying factors that shape burnout among military counselors, these findings offer empirical grounds for intervention strategies designed to prevent burnout and improve work effectiveness.
