본 연구는 상담자 활동 자기효능감과 다차원적 완벽주의가 불확실성에 대한 인내 부족을 매개로 소진에 미치는 영향을 살펴보고, 이러한 구조적 관계가 발달단계에 따라 차이를 보이는지 확인하고자 하였다. 연구를 위해 경력 6개월 이상 15년 미만의 최상위 자격증 미취득한 현직 상담자 총 318명의 자료를 수집하였으며, SPSS 29.0와 MPLUS 8.11를 사용하여 매개모형과 다집단 분석을 실시하였다. 연구 결과는 첫째, 상담자 활동 자기효능감과 소진의 관계에서 불확실성에 대한 인내 부족의 매개효과가 유의하게 나타났다. 즉 상담자 활동 자기효능감이 높으면 불확실성에 대한 인내 부족이 낮아지고 소진이 낮아짐을 확인하였다. 둘째, 다차원적 완벽주의와 소진의 관계에서 불확실성에 대한 인내 부족의 매개효과가 유의하게 나타났다. 즉 다차원적 완벽주의가 높으면 불확실성에 대한 인내 부족이 증가하여 소진이 높아짐을 확인하였다. 셋째, 다집단 분석 결과 집단 간 경로계수는 상담자 활동 자기효능감이 불확실성에 대한 인내 부족에 이르는 경로에서 유의한 차이가 있었다. 구체적으로, 중급 상담자 집단에서만 해당 경로가 유의미하게 나타났다. 본 연구의 결과를 바탕으로 상담자 발달단계에 따라 경험하는 소진 예방 방안을 제시하였고, 본 연구의 제한점과 후속 연구 제언을 논의하였다.
This study examined the effects of counselors' self-efficacy and multidimensional perfectionism on burnout, mediated by intolerance of uncertainty, and investigated differences between novice and intermediate counselors. Data were collected from 318 active counselors with 6 months to 15 years of experience, none of whom possessed the highest level of certification. The data were analyzed using SPSS 29.0 and Mplus 8.11 for mediation modeling and multi-group analysis. The results are as follows: First, intolerance of uncertainty significantly mediated the relationship between self-efficacy and burnout. Second, intolerance of uncertainty also significantly mediated the relationship between multidimensional perfectionism and burnout. Third, multi-group analysis revealed a significant difference between groups only in the pathway from self-efficacy to intolerance of uncertainty, which was significant only in the intermediate counselor group. Based on these findings, this study proposes strategies to prevent counselor burnout, considering developmental stage. Study limitations and suggestions for future research are also discussed.
